Sesion de coaching ¿Cómo es por dentro?

Muchas personas se hacen esta pregunta ¿Cómo es una sesion de coaching? pues aunque aparentemente no es más que una conversación, lo cierto es que es una conversación nada corriente, tejida a base de preguntas poderosas y “tomas de conciencia” por parte del cliente (coachee) y el coach.
El relato que vais a leer a continuación, es un resumen de una sesión de coaching que la hice la pasada semana con una mujer que quería mejorar sus habilidades como jefe de equipo de una compañía de 350 trabajadores.
A esta mujer la llamaremos “G”:

G. llegó al estudio afirmando que le gustaría “sentirme más a gusto en la empresa, pues llevaba una temporada muy estresada, y a la vez sin ganas de nada”. Comenzamos un trabajo de investigación de sus enredos inconscientes, con preguntas del tipo: ¿qué es para tí estar a gusto? ¿desde cuando no estás a gusto?, ¿qué es lo que te impide estar a gusto?, ¿qué parte de responsabilidad tienes tu en ese estado?.

De esa primera fase, salió numerosa información que G. afirmaba no haber meditado antes con tanta profundidad, hasta el punto de poder concentrar su objetivo en algo mucho más específico, y no tan consciente como: 1º Mejorar la relación con un trabajador que parecía estar continuamente poniéndola en tela de juicio, y 2º Reconciliarse con una nueva área de responsabilidad en la cual se sentía algo desbordada.

Tuvo que elegir por donde empezar, y aunque ya ella misma, con sus propias palabras, expresó que eran “dos caras de una misma moneda”; eligió empezó por “el compañero que parecía ponerla en tela de juicio”.

Nuevamente nos pusimos manos a la obra, a ver qué había detrás de ese conflicto: ¿Qué es exactamente lo que hace?, ¿para qué lo hace?, ¿haces tu algo similar?, ¿qué crees de el?,¿qué piensas que él cree de ti?, ¿hay alguna parte de ti que esté de acuerdo con el?,¿cómo influyen en ti estos pensamientos?, ¿cuál es la emoción que se despierta ante estos pensamientos?, ¿de qué otra manera se pueden interpretar sus actos?.

Los descubrimientos que G. iba haciendo sobre sí misma le llevo a concluir por si misma: “Vaya, yo hago lo mismo con el, y no solo eso, me importa su opinión porque en el fondo creo que no estoy dando la talla, si no, me daría igual”, a esa respuesta le pedí que hiciera una hipótesis sobre la intención última del compañero: “No es tanto para dejarme en ridículo, si no para demostrar que el también aporta”

Al dejar de sentirse juzgada por su compañero, contempló la posibilidad de un cambio de comportamiento hacia el, basado más en el reconocimiento de sus aportaciones y no tanto en el juicio de las carencias.
Esto no era más que un principio, pues volví sobre un aspecto que ella misma había comentado con anterioridad: “creo que no estoy dando la talla”.

La gran pregunta fue, ¿qué ha de pasar para que tú des la talla?, sus respuestas arrojaron mucha luz sobre las causas de su estrés y desmotivación: “pues que el proyecto sea un éxito, si no, está claro que he hecho el ridículo”, más preguntas fueron en la misma linea: ¿qué es lo peor que puede pasar si el proyecto no es un éxito?, ¿qué diría eso de ti?. Para no extenderme mucho en sus respuesta las podemos concluir en “me echarán, o cambiarán de puesto a uno peor porque no valgo”.

Más y más preguntas pretendían arrojar luz sobre el auténtico entramado inconsciente de creencias y distorsiones limitantes de G., éstas fueron algunas: ¿creer esto te ayuda a conseguir tu objetivo?, ¿cómo han sido tus éxitos anteriores?, ¿cuáles han sido las consecuencias reales de proyectos fallidos que has dirigido?, ¿qué depende exactamente de ti?, ¿qué no?. Obviamente, ante la confrontacion a sus propias incoherencias en las respuestas, G. se dio cuenta de que tenía distorsionada la realidad, pues se medía a sí misma en base a sus resultados, lo que la hacía sentirse tan amenazada que dejaba de actuar de manera eficiente.

A estos descubrimientos, siguieron algunas técnicas de cambio de creencias que le llevaron a VER, una nueva perspectiva de la realidad. Esa nueva visión, fue el cimiento sólido sobre el que construyó su plan de acción:

Voy a…
>Creer que “soy buena profesional”, poniendo atención diaria al menos a tres buenas gestiones
que hago y celebrarlo.
>Reconvertir en oportunidades de manera consciente cada error o inconveniente que surja, tal y
como he hecho en otros momentos de mi vida.
>Reforzar a mi equipo con feedback positivos y no personalizar las criticas, porque detesto que
me lo hagan a mi.

Éste fue el comienzo de un camino de crecimiento personal y profesional que G. ha elegido llevar a cabo con un alto grado de compromiso y autocreencia. En la próxima sesión de coaching G. podrá valorar cómo va en relación a su objetivo y si requiere de nuevas herramientas.

Siempre me gusta terminar con una pregunta sencilla mi sesión de coaching, y ésta fue la respuesta literal:
-Valeria: ¿qué te llevas de esta sesión?
-G.: Mucho!… pero como sé que me vas a preguntar “qué” exactamente… Te diré que ganas,
responsabilidad y la confianza de que puedo volver a apasionarme por mi trabajo, de que puedo hacerlo bien. Gracias.
